Employee Socialization
This week’s discussion question will focus on the issue of “socialization” and to some extent cause you to reach just a little beyond what’s in the course text. As we know, socialization is the process through which an individual learns about their firm’s culture and passes that knowledge and understanding on to others. They learn what is acceptable behavior and what is not. Another way to state the same thing is, “socialization,” is a process that adapts employees to the organization. What we now want to consider is the individual’s reaction to the “socialization” process. (Hint, it may not always be positive)

According to some researchers, there are typically three different reactions that can result from the socialization process, if this is true, please identify them.
In our text book John Wanous presented to us a model of the RJP process. RJP stands for Realistic Job Preview. “RJP is a recruiting tool used to communicate both the good and bad aspects of a job.” (OPM.GOV 2020) In this model there are four different steps offered to us. The first step is vaccination. After the first step is complete., there are three reactions that may occur. These reactions are self-selection, coping effect, and personal commitment.
During the vaccination step a realistic portrayal of the job is presented to the employee. “this recruiting approach is used by an organization to communicate the important aspects of the job prior to the offer of a position.” (OPM.GOV 2020. The organization should present their image during this stage: something unique about the agency. They should also explain what is done on the job and why it is done. They should present positive, exciting aspects of the job. But, be honest and not hide negative aspects. This is a realistic sales pitch for the organization, much like an interview for the employee. They should present the truth in the best way possible. For every negative aspect of the job, it should be matched with something positive.
The first reaction of self selection occurs when the applicant decides whether to take the job or chooses to forego that option. The vaccination could have presented some aspects that the applicant doesn’t feel is cohesive to their lifestyle. It may have revealed some job functions that they don’t want to or aren’t able do. In retrospect, the vaccination hopefully will reveal that the applicant wants the job. They feel that it is something positive for them.
The second reaction is coping. After the application makes their decision in the self selection stage, they will decide how they are going to live with this decision. Coping is the process of contending with life difficulties. You would hope that upon beginning the new job, there wouldn’t be any difficulties, but in life there are no guarantees. But even if this new position turns out to be the perfect job for the applicant, they will have to decide and establish some sort of routine to maintain this positive environment. All of this is developed in the coping stage where they develop strategies for performing their jobs effectively.
The third reaction is personal commitment. After the applicant has formulated their coping plan, they will hopefully make a personal commitment to themselves and the company to perform their job functions.. After going through the RJP process this decision is easier to obligate to. The employee has a realistic expectation of what the job requires and they have an expectation placed on themselves to fulfill those requirements.
